Sut bydd technolegau digidol, gan gynnwys awtomeiddio a deallusrwydd artiffisial yn trawsnewid dyfodol gwaith? I ba raddau yr ydym yn anelu tuag at ddyfodol di-waith gyda pheiriannau craff yn disodli ystod o alwedigaethau gan gynnwys gweithwyr manwerthu, athrawon a masnachwyr marchnad? Neu, a ydym ar fin chwyldro swyddi sy'n cynnig cyfleoedd newydd i drawsnewid ein sgiliau a'n bywydau gwaith, creu modelau busnes newydd sy'n canolbwyntio ar bobl, a sicrhau ffyniant a rennir?
Mae'r senarios cyferbyniol hyn o ddyfodol gwaith yn cynnig opsiynau gwrthgyferbyniol iawn ar sut y dylid rheoli'r pedwerydd chwyldro diwydiannol a'i hwyluso. Ein harsylwad yw bod angen dadansoddiad systematig neu werthusiad systematig o sut yn union y bydd technolegau digidol yn effeithio ar sgiliau, swyddi a'r economi ehangach erbyn 2030 a thu hwnt i arwain gweithredoedd cymdeithasol. Dyma nod ein rhaglen ymchwil tair blynedd (2019-2023) sy'n ceisio datblygu'r lens, yr offer a'r methodolegau cysyniadol i ddehongli'r pedwerydd chwyldro diwydiannol i gefnogi dewisiadau strategol y gall actorion cymdeithasol eu gwneud tuag at ychwanegu dynol, cynhwysiant cymdeithasol a ffyniant a rennir.
Mae tîm byd-eang o 20 o ymchwilwyr o'r DU, Singapore, Denmarc a Fietnam, ynghyd â chysylltiadau ymchwil yn Tsieina, y Ffindir, yr Almaen, Japan a Gogledd America, yn cynnal dadansoddiad systematig ar draws gwahanol gyd-destunau cenedlaethol gan ddefnyddio ystod o ddulliau a data, gan gynnwys 'data mawr'. Ariennir y Rhaglen gan SkillsFuture Singapore, mewn cydweithrediad â Phrifysgol Caerdydd a'r Sefydliad Dysgu Oedolion, Prifysgol Gwyddorau Cymdeithasol Singapore.
Ailfeddwl Theori Cyfalaf Dynol
Mae'r llyfr hwn gyda Hugh Lauder a Sin Yi Cheung yn ail-ddadansoddiad mawr o theori cyfalaf dynol sy'n parhau i fod yn un o'r cysyniadau pwysicaf mewn economeg ac mewn dadleuon polisi rhyngwladol. Yn anerchiad arlywyddol Theodore W. Schultz i Gymdeithas Economaidd America (1960), cyhoeddodd y byddai cyfalaf dynol yn chwyldroi cyfalafiaeth a thynged cenhedloedd sy'n dod i'r amlwg ac yn datblygu. Dywedodd wrth ei gynulleidfa na ddylid trin llafur mwyach fel ffactor cynhyrchu fel tir, peiriannau neu ffatrïoedd, gan mai buddsoddi mewn addysg oedd yr allwedd i wella cyfleoedd bywyd unigol, cynhyrchiant a thwf economaidd. Yn ddiweddarach, datganodd Gary Becker ein bod yn byw yn 'oes cyfalaf dynol'. Yn fyd-eang, mae triliynau o ddoleri yn parhau i gael eu gwario ar addysg a hyfforddiant gan lywodraethau, cwmnïau, teuluoedd a myfyrwyr, yn y gred y bydd yn sicrhau twf economaidd, cynhyrchiant uwch a ffyniant unigol. Ar yr un pryd, amcangyfrifir bod dyled myfyriwr yn yr Unol Daleithiau yn unig wedi cyrraedd $ 1.2 triliwn syfrdanol.
Efallai ei bod yn ymddangos yn syndod siarad am farwolaeth cyfalaf dynol ar adeg o ehangu byd-eang digynsail mewn addysg a datblygiadau cyflym mewn technolegau digidol. Nid ydym yn dadlau bod llafur dynol yn llai pwysig nac yn mynnu diwedd gwaith mewn byd lle bydd robotiaid yn cymryd yr awenau. Bydd y llyfr yn disgrifio sut rydym wedi cyrraedd pwynt tipio strwythurol lle nad yw addysg a'r farchnad lafur bellach yn gweithio yn y ffordd y maent wedi'i wneud yn y gorffennol. Mae'n disgrifio sut nad yw hafaliad cyfalaf dynol 'dysgu yn hafal i ennill' yn adio i fyny, ac mae'n cynnig hanes adolygydd theori cyfalaf dynol, gan egluro pam fod ei boblogrwydd cynnar yn seiliedig ar 'ddamwain hapus' a pham mae chwyldro cyfalaf dynol Schultz wedi cyfrannu at 'wrthryfel yr elitaidd'. Rydym hefyd yn dadlau bod angen cyfalaf dynol newydd i fynd i'r afael â'r heriau a gyflwynir heddiw gan gystadleuaeth fyd-eang, technolegau newydd ac anghydraddoldebau economaidd, gan ail-adrodd dadleuon hirsefydlog am rôl hanesyddol addysg, dyfodol gwaith, a rôl marchnadoedd swyddi. Tarfu Digidol, Rheoli Talent a Chyflogadwyedd Elît: Safbwyntiau Polisi Corfforaethol a Rhyngwladol yn Tsieina, India a Singapore.
Mae'r prosiect hwn yn adeiladu ar ymchwil cynharach ar drawsnewid rhaniad byd-eang llafur ac ymchwil gysylltiedig ar gymdeithaseg talent. Mae'n astudiaeth gymharol o sut mae cwmnïau trawswladol y Gorllewin ac Asiaidd yn Tsieina, India a Singapore, yn diffinio talent ac yn deall dyfodol rheoli talent. Mae'n codi cwestiynau allweddol am ddyfodol addysg a symudedd cymdeithasol; sgiliau, cyflogaeth a stratification cymdeithasol; rheoli adnoddau dynol; yr arwerthiant byd-eang ar gyfer gwaith medrus uchel; cyflogadwyedd, marchnadoedd llafur a gyrfaoedd sefydliadol; yn ogystal â chwestiynau ehangach am bolisi'r llywodraeth, cynhwysiant cymdeithasol a chyfiawnder economaidd. Cwestiynau, sydd wedi ychwanegu brys mewn cyd-destun aflonyddwch technolegol, gwleidyddol a byd-eang, gan amlygu'r angen am syniadau arloesol am reoli talent a thalent i unigolion, addysg, cwmnïau a'r gymdeithas ehangach.
Cynhaliwyd dros drigain o gyfweliadau gydag uwch reolwyr corfforaethol a swyddogion gweithredol ar draws pedwar sector - Gwasanaethau Ariannol; Biomeddygol; Infocomm, a Gwasanaethau Proffesiynol - gan ddefnyddio cyfweliadau wyneb yn wyneb lled-strwythuredig. Er mwyn cael gwell dealltwriaeth o sut mae rheoli talent gorfforaethol yn cael ei ddeall a'i 'reoli' gan weithwyr mae cwmnïau'n diffinio fel talent 'potensial uchel', gwnaethom hefyd gynnal 70 cyfweliad wyneb yn wyneb arall. Lle bo'n bosibl, mae hyn yn cynnwys cyfweliadau â gweithwyr yn yr un cwmnïau mewn o leiaf dwy o'r tair gwlad. Cwblhawyd y gwaith maes a ddechreuodd yn gynnar yn 2016 ym mis Ebrill 2017. Ar hyn o bryd rydym yn dadansoddi'r canfyddiad a byddwn yn cyhoeddi ein canlyniad yn y dyfodol agos. Cefais fy magu mewn tref fechan ger Rhydychen, Lloegr. Gadewais yr ysgol heb fawr ddim i'w ddangos am ddeuddeng mlynedd o addysg cyn dechrau bywyd gwaith fel prentis crefft yn ffatri ceir British Leyland yn Cowley, Rhydychen. Roedd profiad bywyd ffatri yn fy ngyrru i ymgymryd â dosbarthiadau nos lle cefais fy nghyflwyno i Gymdeithaseg am y tro cyntaf. Sbardunodd hyn ddiddordeb gydol oes yn y berthynas newidiol rhwng addysg, economi a chymdeithas, ac rwyf wedi bod yn ddigon ffodus i astudio mewn nifer o wledydd ers dros ddeng mlynedd ar hugain. Marwolaeth y Brifddinas Ddynol? Mae ei Addewid Aflwyddiannus a Sut i'w Adnewyddu Mewn Oes o Aflonyddwch (2020), yn cymryd cam ymlaen wrth egluro pam mae angen cyfalaf dynol newydd arnom yn seiliedig ar farn wahanol o addysg, gwaith a gwobrau.
Rwy'n Athro Ymchwil Nodedig yn Ysgol y Gwyddorau Cymdeithasol ym Mhrifysgol Caerdydd lle rwyf wedi gweithio ers 1997. Rwyf hefyd yn Ymddiriedolwr y Sefydliad Cenedlaethol ar gyfer Ymchwil Economaidd a Chymdeithasol (NIESR), San Steffan, Llundain. Mae fy ymchwil cyfredol yn cynnwys arwain rhaglen ymchwil saith gwlad sy'n archwilio dyfodol digidol gwaith, addysg a sgiliau, mewn cydweithrediad â'r Is-adran Ymchwil ac Arloesi, y Sefydliad Dysgu Oedolion, Prifysgol Gwyddorau Cymdeithas Singapore (SUSS).
